I do not speak from any sort of real world experience but I do imagine that letters of rec are important (the type that are truly genuine and speak of your abilities, character, and personality). Furthermore, I feel that meaningful research can only help, but in no way do I see this as a prereq. I also think that a great interview is probably one of the most underestimated factors....I would want someone that I could get along with. Just my opinion
