Non-compete and bonus advice

In negotiations for my first job outside of fellowship. I'm in negotiations with a job right outside a major metropolitan area of the Northeast/east coast.
Base pay is very generous but a few things worry me:
First the non-compete is 15 miles from multiple offices. Is that normal? I'll only be at 1 a majority of the time and then 2 more a minority of the time.

Second my bonus threshold goes up each year to where it is about 70% higher than my base pay by year 4. Bonus percentage is great, but is that normal to move the benchmark each year? The bonus is also delayed by about two financial quarters and it is stipulated that I lose out on any bonus not paid yet if I leave at any point.

Everything is negotiable. New grads do get taken advantage of. I’d ensure that non compete only applies to offices you work at at least once a week. Otherwise if they continue to grow and you bounce (a likely scenario many ppl don’t keep their first job) ur not completed out of the area.

I have seen delayed bonuses.. sometimes it takes a while to collect. I’d negotiate in trailing collections and ensure you get what u earned if u leave. The bonus threshold thing could be good or bad depending how high the percent u keep is and how feasible it would be to hit it - if they offer u 90% but after 2 million collections that’s essentially no bonus.

moral of the story is everything is negotiable. You won’t get everything you ask for but it doesn’t hurt to ask. You aren’t locked in until you sign.
 
Let's say you're in Boston, Pittsburgh, Newark, NYC, Philadelphia, Concord, etc...That 15 mile noncompete sends you packing to a new city. You move your entire family to a new home/life.
 
Yeah mine is 15 miles and I’m major metro area. Well my location is just outside the city so it’s not too bad
 
Our non-compete is 5 mile radius from any anesthesia site- we have 5 sites in the Tampa area. With larger groups, the negotiating power is limited since all those who came before you may have accepted the pro-forma contract with the same conditions as everyone else. When you try to carve out different percentages or conditions than anyone else in a large group, it is usually a non-starter. There may be a small amount of flexibility around fringe items, but you should not expect anything more than is already being achieved by any other member of the group.
 
I will be finishing my fellowship in June. I have contract with 50:50 share from cash collections after first year base. Is that fair? What’s the standard ? Any suggestions how far we can go for revenue in a busy practice? It’s first job so just trying to get some idea. Thanks!
